Performance
"Whatever the "real" explanation for XX's poor performance, it seems clear that
value destruction on this scale would have been impossible if XX had not previously
accumulated a pool of resources that afforded it large free cash flows. Its abilitv to
destroy several times its assessed market value at the beginning of the 1980s presumably
reflects the fact that expectations of high, ongoing levels of slack were also built
into the valuation of these cash flows. And XX's ongoing struggles with slack more
than a quarter century after XXXXXX competition shook up the XX. auto industry
suggest that slack is often sustained by powerful inertial forces. As one might expect,
XX scores high on most of the indicators of inertia flagged on the basis of organization
theory in Exhibit 4.5—size, maturity, cornplexity, bureaucratization, ****thick culture****,
insularitv, poor information, and continuity at the top—as well as on
governance-related indicators of the scope to pursue goals other than value maximization.
Organization theory also suggests some remedies for sustained slack
that will briefly be mentioned here"

Cultura fuerte.

Numerous discussions have aroused on the importance of cultural strength-its thickness or thinness. Organizational culture is thick or strong if it is widespread and accepted throughout a given population, that is, if the overwhelming majority of the group adopts and internalizes it. Thick culture is a strong tie that can hold the organizational system together and can help organizations channel energy into productive behavior because they fend off politics and ambiguity. A strong culture is typically associated with the frequent use of ceremonies, symbols, stories, heroes, and slogan and these elements increase employee commitment to the values and strategy of a company. A thin or weak organizational culture, on the other hand, represents culture that is not central to the group.

The contrast between the two cultures was sharp. The small company culture was a “thin” culture, high on autonomy and adhocism, lack of policies and systems, hire and fire, and employed mostly uneducated migrant labour. The company to which they moved was a “thick" culture which emphasised clearly articulated vision and values, offered long term employment, had documented and progressive people policies, and an educated and enlightened workforce at all levels. Stories of adhoc behavior stopped and morale improved. Retention, which was once thought difficult, is now a manageable problem. A change in structures and roles of is similar to joining a new organisation. New roles even in the same organisation implies new expectations, new goals, new colleagues and new skill sets.
